Title: Should I Reach Up? Gender Differences in Benefiting from Higher-Ranking Contacts

Abstract:
Professional connections to employees at higher ranks within the organizational hierarchy, termed higher-ranking contacts, are thought to be strategically valuable for men’s and women’s professional success. Yet, emerging evidence suggests that women may be harmed by network connections associated with power and status, calling into question the value of these network connections for women. Integrating gender role theory with theorizing about the signaling effect of social networks, we investigate how and why having higher-ranking contacts impacts men’s and women’s professional success. We suggest that having higher-ranking contacts signals that one is agentic, which is (in)consistent with (wo)men’s gender role stereotypes. Thus, women with more higher-ranking contacts are evaluated less positively because they have network connections that run counter to gender role expectations, negatively impacting others’ evaluations of their work-related contributions, whereas men with more higher-ranking connections are evaluated positively for having network connections that confirm gender role expectations, positively impacting their performance evaluations. We provide consistent evidence supporting this theorizing across three studies (two organizational, one student) with different research contexts and designs. In Study 4, we adopt an experimental design to test our theorizing that heightened perceptions of agency stemming from having more higher-ranking contacts results in women receiving backlash (i.e., lower perceived communion and, in turn, lower performance evaluations) and men receiving higher performance evaluations. We conclude by discussing the theoretical and practical implications of gender role inconsistent networks for men’s and women’s work and career success.
